Mengurai Hubungan Workload dan Quiet Quitting: Perspektif JD-R Model pada Karyawan Perusahaan Swasta di Yogyakarta

The phenomenon of quiet quitting is increasingly relevant in the modern workplace, especially among younger generations, as it reflects the attitude of employees who work only within formal boundaries and take no extra initiative. This study aims to analyze the effect of workload on quiet quitting, considering the mediating roles of job satisfaction and cynicism within the Job Demands–Resources (JD–R) Model. The study was conducted among employees of private companies in Yogyakarta with at least 3 months of work experience. Using a quantitative approach, data were collected through accidental sampling by distributing questionnaires, resulting in 642 respondents. The collected data were analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM). The results showed that workload had a significant positive effect on cynicism and a significant adverse effect on job satisfaction. Furthermore, cynicism was shown to increase quiet quitting, while job satisfaction decreased the tendency to quiet quitting. The findings also confirmed that cynicism and job satisfaction act as mediators in the relationship between workload and quiet quitting. The implications of this research are significant for workplace management, as they emphasize the importance of workload management and increasing job satisfaction to minimize the emergence of cynical attitudes and quiet quitting among employees.
